فراتحلیل پیشایندها و پیامدهای مدیریت منابع انسانی سبز

این پژوهش با هدف تجمیع و تحلیل نظاممند شواهد تجربی موجود درباره پیشایندها و پیامدهای مدیریت منابع انسانی سبز (GHRM) و ارائه چارچوبی یکپارچه برای توسعه نظری و راهنماییهای عملی انجام شد. مطالعه حاضر از نوع فراتحلیل کمی است. دادهها از ۲۵ مطالعه تجربی منتشرشده بین سالهای ۲۰۱۶ تا ۲۰۲۲ که در پایگاههای علمی فارسی و انگلیسی نمایه شده بودند، استخراج شد. انتخاب مقالات بر اساس معیارهای ورود و خروج از جمله تمرکز بر پیشایندها یا پیامدهای GHRM، گزارش دادههای کمی و کیفیت روششناختی مطلوب صورت گرفت. اندازه اثرها با استفاده از مدل اثرات تصادفی و نرمافزار Comprehensive Meta-Analysis نسخه ۳ برآورد شد. ناهمگنی مطالعات با شاخصهای Q و I² و سوگیری انتشار با آزمونهای قیفی، رگرسیون خطی اگر و شاخص ایمن از خطا بررسی گردید. نتایج نشان داد مهمترین پیشایندهای GHRM شامل فرهنگ سازمانی سبز (r=0.52)، رهبری سبز (r=0.55) و تعهد مدیریت ارشد (r=0.48) هستند. در حوزه پیامدها، رفتارهای سبز کارکنان (r=0.47)، عملکرد زیستمحیطی سازمان (r=0.43) و تعهد سازمانی (r=0.42) قویترین روابط را نشان دادند. آزمون Q و شاخص I² حاکی از ناهمگنی بسیار بالا (I²=99.99%) و نقش عوامل تعدیلگر مانند فرهنگ و نوع صنعت بود. بررسی سوگیری انتشار نشان داد نتایج از دقت و پایداری بالایی برخوردار است. GHRM نقش کلیدی در ارتقای پایداری سازمانی و رفتارهای زیستمحیطی کارکنان ایفا میکند. با وجود ناهمگنی، یافتهها بیانگر ضرورت بومیسازی استراتژیهای GHRM در زمینههای خاص مانند ایران و توجه به محدودیتهای اقتصادی و فرهنگی است. این مطالعه علاوه بر تقویت بنیان نظری، راهنماییهای کاربردی برای مدیران و سیاستگذاران جهت پیادهسازی اثربخشتر GHRM ارائه میدهد.
